Workplace culture is defined as ways of thinking, behaving and working in an organization that provides boundaries for where employees can and cannot place value.

The issue comes when the personal culture that an employee comes from doesn’t match the culture of the organization that they are joining.

In other contexts, this disruption is noted as lack of product market fit, and typically, in the open market, when an organization makes something that no one wants to buy, they go out of business.

When we think of hiring, the interview process is used as a way to avoid—or minimize—the detrimental results of a lack of product (people) market (job) fit.

However, these days the interview process is so artificial and so unable to determine if a person can actually do the job for which they have been hired, it is a wonder we haven’t done away with it.

Conflicts in the workplace arise from the get-go, because the initial person/organization fit is poor, and then they escalate when two people, tasked to work together to accomplish a company goal, can’t get along with each other and disagree about where they fit in the organization.

Cultural interpersonal conflicts at work are corrosive, damaging and dangerous and could probably be avoided if–instead of asking a series of artificial questions, or filing out meaningless, psychological assessments—the hiring organization could discover each individuals’ story about why they want to work for an organization in a particular position.

Would this be harder, more time consuming and require a deeper level of emotional intelligence on the part of the hiring committee? Sure. But firing and rehiring are just as time consuming and harder still.

[Advice] 3 Stages to Launch – Part 1

There are three hard parts to launching any project:

  • The first hard part is attaining technical knowledge (i.e. getting a degree, getting experience, phoning a friend, etc.).
  • The second hard part is getting the necessary hardware together and attaining a certain level of comfort with it, particularly when the learning curve is steep.
  • The third hard part is developing content—and allying with partners in that development—and getting that content distributed to the right audience.

Unfortunately, many people get caught in a spiral of focusing obsessively about how hard the three hard parts might be, rather than actually taking concrete steps to complete at least one of them.

[Advice] 3 Truths of Innovation for Human Failures

Working in the space of forgiveness and reconciliation has exposed us to some unusual truths, that people and organizations experiencing conflict situations in the more “concrete” segments of our world–such as the workplace, or the school–would rather ignore.

  • The first truth is that people in conflict are truly people and bring all the dimensions of people, including spiritual ones, to bear in a conflict, no matter the location of that conflict situation.
  • The second truth is that many segments, organizations, and profit-centers in our Western culture would prefer to ignore those spiritual dimensions and how they play into conflicts spirals.

This is based upon the mistaken belief that spirituality only occurs between 9am and noon on Sunday mornings.

Or not at all.

Ever.

  • The third truth is that high conflict people have a spiritual dimension that rules their behavior, based in deep seated beliefs, past experiences, and deep seated traumas and that no one engagement–or workshop attendance–and learning of new skills will “fix.”

Our “move fast and break things” approach to innovation and disruption is fine in the world of physical objects such as technology, but falls miserably short when addressing the issues that real people bring to the table when they are organized into groups of larger than three to accomplish a task.

There’s no app, or cybernetic/Internet of things, revolution that’s going to address these three truths.

The only way to get there is to delve deeply, truthfully and uncompromisingly, into the human heart.

The Political Body

The monumental conflicts of the 21st century will revolve around who owns your privacy.

Think about it: When you engage in social sharing–and, increasingly all of the Web works because you decide to share pieces of yourself with others–you tacitly provide approval and permission to your personal life.

Carol Hanisch had it right, but not the way that she thought. The body even is going to be turned to the benefit of the social Web, collected data, and politicized privacy.

But the core question remains: Who owns you, your data and even your body? Women have a right to choose, but does everybody have a right to privacy in spite of wanting access to the social web, wearable and even methods of payment, that collects their data?

Intriguing questions,  and ones that are already being asked, but not answered,  by ethicists,  moralists, lawyers,  philosophers and others. We know this: where there are no easy answers,  black and white seem to be the only ways forward.

Which leads inevitably to more–not fewer–shades of gray.

Arbitrary Colors

Railroad engineers decided in the 1830’s that red meant “stop,” white meant “go” and that green meant “caution.”

Seeing Red

Now, the idea of red indicating danger goes backward in history, beyond the Roman Empire itself and no one is really sure whether natural or social evolution is the driver here.

So, it’s arbitrary. We could just as easily have decided that green meant danger.

Well, wait a minute:

  • When we are angry we talk about “seeing red.”
  • When we are talking about conflicts we sometimes use the term “blood on our hands.”
  • When we talk about war, the banners of war tend to be the color red.

Even our blood is red.

Humanity has embraced the color red in an arbitrary manner that is indicative of how we embrace conflict. It is no coincidence that our language around conflict is colored red.

Marketing is the most arbitrary practice in any organization, though the outcomes can be objectively measured through analytics and metrics.

Just as the metrics of stoplights and “go” lights can be measured in the reduction of traffic accidents at a particular intersection.

Conflict communication management—and it’s unmentioned cousin, reconciliation—is considered equally arbitrary, but the outcomes of training, workshops, interventions, discussions and feedback, can be objectively measured through sophisticated analytics and metrics.

But, too many organizations would still rather arbitrarily pick a color for a stop light at the intersection of their workplace conflicts, rather than purposefully pick a series of solutions based on measurable, agreeable outcomes.

The hard work in an organization is not picking a stop light color. The hard work is agreeing that there should be a color for the light at the intersection in the first place.

Christian Peacemaking in a Fallen World – Bully Edition

Bullies are everywhere it seems.

Uprise

They are at school. They are at work.

Have they always been around or are we only now becoming sensitive to their presence and their impact?

From Donald Sterling to the workplace bully to the disaffected school shooter, modern Western culture seems to be turning up more and more of the disaffected and the dysfunctional.

Eventually, the societal call will come to violate the inviolable in order to ferret out and better address the impacts of bully pathology.

The conflation between the everyday bully and the societal scourge will become easier and easier as time progresses and peace will become harder and harder to attain.

There will be less understanding, less forgiveness and the road to reconciliation will be even tougher.

The hard work of #BuildingForTheFuture is just beginning…

Navigating the Employer Market

Due to wage and price controls instituted in the 1930’s and 1940’s, employer sponsored health benefits (and other “bonuses”) became popular as a way to guarantee full-time labor force participation and employee loyalty.

Employees

Now, however, the option of offering “healthcare as a benefit” has been effectively removed from the employer/employee discussion.

Plus, work has changed dramatically with the rise of temporary work, part-time work, and—of course—the ever expanding internship.

If you’re an employer of any kind, the question becomes:

“How much should I invest in my part-time workforce?”

Traditionally, the answer to that question has been:

“Minimal to nothing.”

The real question for the remainder of this century should be:

“How do I—as an employer—engender loyalty and work ethic in my part-time, side hustling, web connected, virtual currency using, workforce of the future?”

Or…

Employers can continue to believe that an “employer’s market” will somehow, Frederick W. Taylor-like, continue on.

The Reason for Workplace Pathologies

There are conflicts everywhere, but the ones at work leave some of the deepest marks, because we spend, on average 40 to 60 hours a week with people we did not choose.

 

The common response to most work conflicts—from uninvolved employees to supervisors—sometimes ranges from “It’s not my problem,” to “I don’t care. It doesn’t affect me.”

There’s also a version of the Bystander Effect—where everyone stands around waiting for someone else to take a stand against a situation rather than themselves doing anything.

When conflict occurs between co-workers, apathy and fear of reprisal or negative consequences resulting from taking an action, paralyze fellow coworkers in the escalation cycle of conflict.

In contrast, when conflict occurs between supervisors and employees, grumbling, gossip, and other expressions of powerlessness become evident.

The escalation cycle continues, but is slows down, sometimes allowing the conflict to fester for years and transform into other cultural workplace pathologies.

[Opinion] Who Will Hire The Bigots

In a world where talent and ability matter more than character and virtue, what is an old racist to do?

Donald Sterling, former owner of the LA Clippers behaved abhorrently in many ways over the years, which was well documented everywhere:

  • in court documents,
  • among close friends and business associates,
  • even by a fractured, distracted, ADD-ridden, news media.

But until his comments were recorded surreptitiously and then played back, not one iota of an issue was raised.

He was even given an award by the NAACP.

But now that the dust has settled on that unrepentant old racist, what are we to think of his sudden change in fortune?

In this current incarnation of American culture, talent and ability trump character.

And character and virtue seem to only matter as they publicly buttress innate talent and ability.

See Tiger Woods’ fall from grace as an example of this.

When culture giveth position, power, accolades and applause, culture can also taketh away.

Forgiveness and grace are gifts to be given out of a sense of compassion and empathy (are Sterling, Woods, former Mozilla Firefox CEO Brendan Eich not human? Do they not bleed?) But a desire for lockstep conformity prohibits this. And when character is linked exclusively to talent and ability forgiveness and grace are hard to come by.

Because everybody fails.

Particularly the envious.

Dear Graduates of High School & College – 2014 –

Dear Graduates of High School & College-

Happy Employees

You have been told a lot of things by a lot of well meaning individuals on the way to the end at which you find yourself. You have been told things by your parents, your teachers, your counselors, your professors and even your crazy Aunt Ida.

But now, I’m going to tell you something that none of them may have had either the wherewithal or the gumption to mention. I’m going to try to do it gently, but, as a famous man once said “The Truth isn’t mean, it’s just the Truth.”

So….here we go…

Life is hard. Your grades, those letters that you spent a lot of time, sweat and—in some cases—blood, to get don’t matter a hill of beans to anybody outside of this institution from which you find yourself escaping.

Those little letters (and numbers in some cases) actually serve to hobble you and handicap you in venues outside of here.

The attainment of them has twisted your thinking into believing that there is only one way of doing, thinking, and being, when, in actuality, there are an infinite number of ways of thinking, doing, and being and no one can tell you which one is the best.

This realization is the chief thing that makes life hard for the first five years after you leave here. There are right and wrong decisions, but there are no definite decisions.

Employers don’t care about how smart you are.

You are the smartest generation to ever graduate from educational institutions that haven’t changed their approach to education significantly since World War 2 (it was something that happened in between the end of the Great Depression and the end of Jim Crow. Google it.) and no one outside of these walls cares about your level of intellectual intelligence. Unless you’re a doctor or engineer.

Employers only care about you showing up, doing the work, not complaining or bad mouthing them either in person or online, and then taking their check and going home to your one-bedroom, badly light and poorly heated apartment.

  • They don’t care about your student loan debt.
  • They don’t care that you fed kids in Kenya last year.
  • They don’t care that you have an active Youtube.com channel with 30,000 hits.

Employers are really…really…really…narrowly focused.

They only care about how much your work adds to their bottom line. In business speak, this is called “added value.”

And most of your bosses, i.e. employers, supervisors, managers and others above you, who will hire you, are people that never graduated college and couldn’t wait to get away from high school, or who drank their way through college and ten years later made anywhere between $250,000 and $1,000,000.

And all your intellectual capacity won’t matter a hill of beans to them.

Develop something, anything that you own.

Look, social media is great for Snap Chatting to your friends, knocking other people on Twitter or getting all hot and bothered about the Ukraine or social justice on Facebook, but these platforms can also be used to build a project, an idea or—even a business—that YOU care about.

This road, the road through entrepreneurship—is hard, heartbreaking, long, and lonely and will not be materially fulfilling for the first ten years that you are doing it.

  • Almost everyone will tell you that you’re crazy.
  • Almost everyone will silently cheer for your failure.
  • Almost everyone will tell you about their half-baked ideas.

But if you can survive all of that, you can have something that no one in any previous generation has had for a very long time: Positional financial security.

Or, you’ll crash and burn and fail.

But, at least you won’t have another $150,000 of student loans in your life, chipping away at your financial, emotional, marital (some of you out here WILL get married) and psychological health.

I will not close with the maxim that many do to “follow your passion.” The reason I won’t is because the Greek root of the work passion really means to “work unceasing.”

I will close by encouraging you to work.

Work unceasingly.

So…go do that.

Go to work.
